Rob Cross, a University of Virginia management professor, says the maps help
firms uncover work-force dynamics hidden by organizational charts and
performance reviews. He leads a group of around 100 companies testing network
analysis, including Microsoft Corp. and Pfizer Inc. He recently asked employees
of about 20 companies to identify colleagues who have helped them perform
better; about two-thirds of the names weren't on the firms' previous lists of
top performers, Mr. Cross says. -
Mr. Gulas worked to remove those bottlenecks, repeating the analysis annually to
check progress. He sent U.S. workers to fill vacation openings in the U.K.,
because the analysis showed those groups didn't talk much. He hired executive
coaches for his top managers to help them become less authoritarian and more
collaborative. When the director of the Pasadena group resisted, he re-assigned
her engineers to others. "Resistance is always about control," says Micki
